Abstract

This study aims to examine the effectiveness of pre-employment training and development programs (PETDP) within the framework of sustainable talent management in the aviation sector. The sample, determined using a descriptive survey model, consists of 206 candidates participating in an airline company's PETDP. Data were collected via a 28-item scale, adapted from Crotty's (2000) ORVPET scale, comprising Self-Management, Continuous Development, Effective Collaboration, Professionalism, Achievement Orientation, Resilience and Problem Solving, and Digital and Future Competencies dimensions. Exploratory factor analysis revealed a seven-factor structure explaining 84.9% of total variance; confirmatory factor analysis showed acceptable model fit indices (CFI=.957; TLI=.951; RMSEA=.065), and the scale demonstrated high reliability (α=.977). Findings indicate participants generally found the program highly effective (X̄=4.12), with the highest mean in Effective Collaboration and the lowest in Digital and Future Competencies. Significant differences were found by age and gender. Overall, PETDP is considered a strategic tool equipping candidates with employability competencies, accelerating organizational culture adaptation, and reducing post-recruitment training costs, thereby contributing to sustainable talent management.
